Job Description
Director, Total Rewards & Performance Opportunity Summary The Director, Total Rewards & Performance will be the dedicated Total Rewards leader in the organization, responsible for designing and institutionalizing the entire rewards infrastructure, from job architecture and market benchmarking to incentive plan design and governance.
In addition to building infrastructure, this role will serve as the organization’s primary architect of pay‑for‑performance philosophy, connecting compensation strategy directly to EBITDA outcomes, shareholder value, and the retention of critical talent. The successful candidate thrives in ambiguity, moves quickly, and operates with both strategic vision and hands‑on execution capability.
Key Responsibilities Job Architecture & Compensation Infrastructure
Design and implement the company's foundational job architecture: leveling framework, job families, career ladders, and grade structures
Establish market benchmarking methodology; select and manage compensation survey vendors
Configure or implement HRIS compensation modules in partnership with HR Operations
Build compensation governance framework: approval workflows, offer guidelines, merit cycle cadence, and exception processes
Ensure job architecture is designed to serve both current needs and the future HRBP/COE operating model as HR scales
Develop and execute a comprehensive total rewards strategy aligned with company growth objectives and culture
Ensure market competitiveness while maintaining cost discipline and EBITDA alignment
Align compensation, benefits, and incentive structures with business priorities and talent needs
Establish total rewards communication strategy
Benefits Strategy & Administration
Evaluate and manage medical, dental, vision, retirement (401k), wellness, and leave programs
Benchmark benefits against market and recommend cost‑effective enhancements to remain competitive
Ensure compliance with ACA, ERISA, COBRA, FMLA, and relevant state regulations
Incentive Design & Performance Alignment
Design short‑term and long‑term incentive plans (STI/LTI) tied to key financial and operational metrics
Ensure clear line of sight between individual performance and company outcomes
Partner with Finance to align incentive design with EBITDA targets and capital allocation strategy
Design retention strategies and programs for key roles and top talent
Rewards Analytics and ROI
Deliver data‑driven insights on compensation effectiveness, program utilization, and return on investment
Build rewards dashboards and reporting cadences for the CHRO, CFO, and Board (as applicable)
Monitor market trends and flag emerging risks to competitiveness or retention proactively
Qualifications
10+ years in total rewards, compensation, or benefits with demonstrated progression in scope and seniority
Deep expertise in job architecture, compensation benchmarking, and incentive plan design
Experience in high‑growth, PE‑backed, or transformation environments strongly preferred
Experience with M&A compensation integration a plus, comp harmonization, incentive and benefit treatment, and offer structuring
HRIS implementation or configuration experience
Capabilities

Strong financial acumen; able to connect compensation decisions directly to business outcomes and cost models
Expertise in compensation benchmarking, market pricing, and analytics
Ability to simplify complex reward structures and communicate them clearly to leaders and employees
Analytical and commercially minded, makes data‑driven recommendations with clear business rationale
Strong executive presence and stakeholder management skills with CHRO, CFO, and business leadership
High attention to detail paired with strategic mindset, can zoom in and out as the situation demands
Comfortable with ambiguity and capable of making sound decisions with incomplete information
